In this modules Discussion, you applied the Clark Healthy Workplace Inventory to diagnose potential problems with the civility of your organization. In this Portfolio Assignment, you will continue to analyze the results and apply published research to the development of a proposed treatment for any issues uncovered by the assessment.

Workplace Environmental Assessment

The performance of employees, as well as that of the organization, is highly influenced by workplace civility. Organizational leaders periodically conduct workplace environmental assessments in order to understand the civility levels of their organizations (Clark et al., 2018). The purpose of this assignment is to describe the results of a workplace environmental assessment for the organization, provide literature support for a civility theory, and describe evidence-based approaches for promoting increased performance among teams.

Part 1: Work Environment Assessment

Workplace environment assessment for the organization using the Clark Healthy Workplace Inventory generated a score of 54. This score is evidence of an unhealthy workplace. One of the aspects of civility that the facility takes pride in is the fact that employees treat one another with respect (Clark & Ritter, 2018). However, incivility is attributed to the poor relationship between management and employees (Hookmani et al., 2021).

Some of the outcomes of workplace assessment are usually as expected while other insights are normally unaccepted. From the evaluation, I was surprised by the fact that I was correct in thinking that it is an unhealthy workplace. I initially thought that I was wrong and possibly a little too opinionated or that my expectations were too high. I was also surprised by the questions that were utilized on the Clark Healthy Workplace Inventory and that I was not biased or opinionated in my thinking but validated by the information that is presented. One idea that I believed before completing the assessment is that the relationship between administration and staff was unhealthy and that was confirmed. I also believed that being treated fairly and with respect is one of the factors that contribute to civility in the workplace and lack of it leads to incivility.

The results suggest that there are many things that contribute to the incivility and unhealthy environment of my workplace. The results show that the relationship between management and the staff is the essential piece or component to facilitating growth and a healthy environment (Clark & Ritter, 2018). These things will turn around the adverse effects of disruptive behaviors and things like bullying.

Part 2: Reviewing the Literature

Published literature describes a number of theories that organizations can use to promote civility. One of these models is Cognitive Rehearsal Theory. McAdams-Jones (2020) confirms the effectiveness of Cognitive Rehearsal Theory in encouraging employees to develop civil behaviors. According to the authors, Cognitive Rehearsal Theory works by guiding organizations to reframe thinking among employees and refrain from uncivil behaviors.

There is a close relationship between the Cognitive Rehearsal Theory concepts and the outcomes of workplace environment assessment. For instance, although workers in the organization view their colleagues as important beings whose opinions and ideas need to be respected, negative behaviors that contribute to incivility in the workplace include the poor relationship between management and employees. This prevents proper mentorship and guidance leading to poor performance (Hookmani et al., 2021). The negative relationship between employees and management is also preventing organizational growth. Cognitive processes among the employees and management are contributing to incivility in the workplace.

The organization can utilize Cognitive Rehearsal Theory concepts to build stronger work teams and improve organizational health. It should strive to change the incumbents’ thoughts by offering civility training, allowing them to rehearse the knowledge learned, and giving them an opportunity to practice civility to improve organizational health (McAdams-Jones, 2020). There should be an enhanced relationship between employees and management after the training.

Part 3: Evidence-Based Strategies to Create High-Performance Interprofessional Teams

  1. Strategies to Address Identified Shortcomings

A healthcare organization, when addressing factors that contribute to incivility, must ensure that the chosen strategies are evidence-based. One of the strategies is to devise a policy that encourages subsequent investigation of uncivil behaviors. In a study conducted by Clark and Ritter (2018), the researchers revealed that a policy that supports the investigation of uncivil acts creates a healthy workplace and generates employee engagement and satisfaction. Another strategy that the organization can use to address the shortcomings is to utilize a civility index that captures crucial psychometric properties associated with civil behaviors to measure civility among members of staff (Clark et al., 2018). Clark et al. (2018) found that the Workplace Civility Index (WCI) is an effective tool for measuring employees’ perceptions regarding civility and identifying areas that should be addressed to create a healthy work environment.

  1. Strategies to Bolster Successful Practices

The facility should take action to bolster respect among employees to promote peaceful co-existence in the workplace. The two strategies that the organization should implement include relationship building and continued civility training through workshops and seminars. Findings of a study conducted by Hawkins et al. (2021) indicate that relationship building and workshops that teach employees how to foster respectful workplaces can promote respectful workplace behaviors and improve employee performance. By imitating these strategies, the facility will bolster successful respectful practices that are needed to create a healthy work environment.

Conclusion

Healthcare organizations use civility policies to create an environment where workers can peacefully interact as they perform their roles. The choice of strategies is influenced by the results of a work environment assessment. Based on the results of the work environment assessment conducted in the organization, the facility should utilize a policy that encourages subsequent investigation of uncivil behaviors and offer continued civility training through workshops and seminars.
